Abstract

In the last years, there is an increasing social and institutional pressure over human resources management in organizations which claims to pay greater attention to the diversity. As today there are instances of gender inequality in virtually any work environment, there is a growing interest in the study of gender diversity at every corporate level. In this sense, many developments of diversity research are focused on organizational groups situated in higher level decision. The aim of our study is to test whether the organizational effects of diversity depend on the environment characteristics. In this regard, our empirical research has focused on boards of directors, based on a large sample of Spanish firms. Before examining the contingent effects of diversity, we have obtained some descriptive indicators that show both the situation and the recent evolution of Spanish boards of directors. We have also analyzed if there is a significant influence of certain business factors which can explain the low degree of female participation in the maximum management level of Spanish organizations.
