La implantación del sistema de prácticas de recursos humanos de alto rendimiento en pequeñas empresas: ¿cuánto más mejor?

A pesar de los beneficios auspiciados por la introducción de un Sistema de Prácticas de Recursos Humanos de Alto Rendimiento (SPAR) surgen también una serie de costes que compensan, e incluso pueden superar, estos beneficios. Estos costes son especialmente importantes en el ámbito de las pequeñas empresas y se manifiestan sobre todo en niveles elevados de implantación de un SPAR. Esta coyuntura nos induce a plantear la existencia de una relación curvilínea entre SPAR y productividad laboral, de tal forma que cuanto mayor sea su nivel de implantación, menor será su efecto positivo sobre la productividad laboral. Adicionalmente, este efecto curvilíneo puede verse también moderado positivamente por el nivel de intensidad laboral organizativa. A partir de una muestra de 819 pequeñas empresas industriales constatamos la existencia de una relación curvilínea positiva atenuada entre SPAR y productividad por empleado. Un resultado similar se revela cuando examinamos la productividad por unidad de coste laboral en un contexto de alta intensidad laboral. Por el contrario, cuando la intensidad laboral es reducida se descubre una relación curvilínea negativa entre SPAR y productividad por unidad de coste laboral. En definitiva, aumentar la inversión en un SPAR no siempre es igual de rentable en las pequeñas empresas.
