Committed employees: the key role of human resources management and the creation of psychological empowerment

Abstract

How important is the degree of intrinsic motivation of an employee to his or her commitment to the company? The purpose of this paper is to provide new insights into the still underexplored mediating role of a key motivational process, psychological empowerment (PE), in the link between human resource management and employees' commitment. In particular, following previous literature recommendations, we study to what extent the dimensions of employee PE (meaning, competence, self-determination and impact) mediate the relationship between high performance work systems and employees' affective commitment. A multilevel approach is used, with matched data from human resources managers and a sample of 504 employees from 146 Spanish companies. Our study contributes to the current body of literature by supporting the importance of fostering motivational feelings in employees as a way of promoting affective reactions in organisations. More specifically, it highlights the value of examining and enhancing the meaning, self-determination and impact dimensions of PE when looking for committed employees.
